The Influence of Grit and Nursing Work Environment on Turnover Intention among General Hospital Nurses

Abstract

Purpose
This study aimed to examine the levels of grit, nursing Work environment, and turnover intention and to identify factors influencing turnover intention among general hospital nurses.
Methods
The participants of this study were 130 general hospital nurses with six months or more of experience. Data were collected from November 10 to November 25, 2022. The questionnaires consisted of general characteristics, grit, nursing work environment, and turnover intention. Data were analyzed with the SPSS 26.0 program using descriptive statistics, independent t-test, one-way ANOVA, Scheffé test, Pearson's correlation coefficients, and multiple regression analysis.
Results
The average scores of the main variables were 2.92±0.37 out of four for grit, 2.67±0.38 out of four for nursing work environment, 3.39±0.72 out of five for turnover intention. In the regression model, the factors affecting turnover intention were nursing work environment (β=-.56, p<.001) and, grit (β=-.14, p=.047), which explained 51.0% of the variance in turnover intention.
Conclusion
The findings indicate that grit and nursing work environment significantly affect turnover intention among general hospital nurses. Therefore, active support is needed to develop programs that can improve grit and nursing work environment, as well as to find practical strategies for clinical practice. It is also necessary to establish policies to improve the nursing work environment.
